طراحی الگوی مدیریت منابع انسانی مبتنی بر کیفیت علمی در دانشگاههای کشور: مطالعه موردی دانشگاه آزاد اسلامی

هدف: هدف این پژوهش، طراحی و تبیین الگوی جامع مدیریت منابع انسانی مبتنی بر کیفیت علمی در دانشگاههای کشور با تمرکز بر دانشگاه آزاد اسلامی است. روششناسی: پژوهش حاضر از نظر هدف بنیادی–کاربردی و از حیث روش، کیفی است که با استفاده از رویکرد نظریه دادهبنیاد انجام شد. دادهها از طریق مصاحبههای نیمهساختاریافته با 16 نفر از مدیران و خبرگان آشنا به مدیریت منابع انسانی دانشگاه آزاد اسلامی گردآوری و با کدگذاری باز، محوری و انتخابی تحلیل شدند. برای مدیریت و تحلیل دادهها از نرمافزار MAXQDA استفاده شد و نمونهگیری بهصورت هدفمند تا رسیدن به اشباع نظری ادامه یافت. یافتهها: یافتهها منجر به استخراج یک الگوی پارادایمی مدیریت منابع انسانی مبتنی بر کیفیت علمی شد که شامل هفت بُعد اصلی عوامل ساختاری، محیطی، فرهنگی، استراتژیک، سازمانی، فناورانه و آموزش الکترونیکی است. این ابعاد در قالب شرایط علّی، زمینهای، مداخلهگر، راهبردها و پیامدها سازماندهی شدند و مجموعهای منسجم از مؤلفهها را برای ارتقای کیفیت علمی دانشگاهها تبیین کردند. نتیجهگیری: الگوی ارائهشده نشان میدهد که ارتقای کیفیت علمی در دانشگاهها مستلزم نگاهی نظاممند به مدیریت منابع انسانی و هماهنگی میان ابعاد ساختاری، فرهنگی، فناورانه و استراتژیک است و میتواند بهعنوان مبنایی برای سیاستگذاری و اصلاحات مدیریتی در آموزش عالی به کار رود.
