The Impact of Artificial Intelligence-Based Leadership on Employee Performance: The Mediating Role of Organizational Learning

Abstract

Objective: This study aimed to examine the effect of artificial intelligence-based leadership on employee performance, considering the mediating role of organizational learning.

Methods and Materials: This applied study employed a descriptive-correlational design based on structural equation modeling. The statistical population comprised employees of public and private organizations in Tehran who interacted with artificial intelligence-based systems and intelligent technologies in their workplaces. The sample consisted of 384 employees selected through multistage cluster sampling. Data were collected using the Artificial Intelligence-Based Leadership Scale, the Organizational Learning Capability Questionnaire, and the Individual Work Performance Questionnaire. Data analysis was conducted using SPSS and SmartPLS through partial least squares structural equation modeling. Bootstrapping with 5,000 resamples was applied to evaluate the significance of the structural paths and the mediating effect.

Findings: Artificial intelligence-based leadership had a positive and significant effect on organizational learning (β = 0.62, t = 15.12, p < 0.001). Its direct effect on employee performance was also positive and significant (β = 0.28, t = 5.71, p < 0.001). Organizational learning significantly predicted employee performance (β = 0.49, t = 10.43, p < 0.001). Furthermore, the indirect effect of artificial intelligence-based leadership on employee performance through organizational learning was significant (β = 0.30, t = 7.89, p < 0.001), confirming complementary partial mediation. Artificial intelligence-based leadership explained 38% of the variance in organizational learning, while artificial intelligence-based leadership and organizational learning jointly explained 51% of the variance in employee performance.

Conclusion: Artificial intelligence-based leadership enhances employee performance both directly and indirectly by strengthening organizational learning. Organizations should therefore develop leaders’ digital and ethical competencies while promoting knowledge sharing, experimentation, continuous learning, and the effective application of AI-generated insights.
