نقش مدیریت دانش و انگیزش بر خلاقیت کارکنان اداره کل راهداری و حملونقل جادهای استان گیلان

هدف: هدف پژوهش حاضر بررسی تأثیر مدیریت دانش و مدیریت انگیزش و ابعاد آنها بر خلاقیت کارکنان اداره کل راهداری و حملونقل جادهای استان گیلان بود. روششناسی: این پژوهش از نظر هدف کاربردی و از نظر روش توصیفی–پیمایشی بود. جامعه آماری شامل 700 نفر از کارکنان اداره کل راهداری و حملونقل جادهای استان گیلان بود که بر اساس جدول مورگان، 248 نفر با روش نمونهگیری تصادفی ساده انتخاب شدند. دادهها با استفاده از پرسشنامههای استاندارد خلاقیت، مدیریت دانش شامل دانش صریح و ضمنی، و مدیریت انگیزش شامل انگیزش درونی و بیرونی گردآوری شد. پس از بررسی روایی محتوا، روایی همگرا و واگرا و پایایی ابزارها، مدل مفهومی پژوهش و فرضیهها با استفاده از مدلسازی معادلات ساختاری در نرمافزار SmartPLS آزمون شدند. یافتهها: نتایج استنباطی نشان داد مدیریت انگیزش اثر مثبت و معناداری بر خلاقیت کارکنان داشت (β=0.13، t=2.45). همچنین انگیزش درونی (β=0.06، t=2.60) و انگیزش بیرونی (β=0.10، t=2.48) اثر مثبت و معناداری بر خلاقیت داشتند و اثر انگیزش بیرونی قویتر بود. مدیریت دانش نیز تأثیر معناداری بر خلاقیت نشان داد، اما جهت این اثر منفی بود (β=-0.42، t=8.75). در سطح ابعاد مدیریت دانش، دانش ضمنی اثر مثبت و معناداری بر خلاقیت داشت (β=0.12، t=2.08)، در حالی که دانش صریح اثر منفی و معناداری نشان داد (β=-0.41، t=7.13). بنابراین، در مدل پژوهش، مدیریت دانش در مقایسه با مدیریت انگیزش اثر قویتری بر خلاقیت کارکنان داشت، هرچند بخش عمده این اثر در جهت منفی و ناشی از دانش صریح بود. نتیجهگیری: یافتهها نشان میدهد تقویت خلاقیت کارکنان مستلزم توجه همزمان به سازوکارهای انگیزشی و نحوه مدیریت دانش است. فراهمکردن زمینه برای انتقال و بهکارگیری دانش ضمنی و تقویت انگیزش درونی و بیرونی میتواند خلاقیت کارکنان را ارتقا دهد، در حالی که تأکید بیش از حد بر دانش صریح، رویههای از پیش تعیینشده و فرآیندهای روتین ممکن است فضای لازم برای ظهور ایدههای خلاقانه را محدود کند. ازاینرو، مدیران سازمانهای دولتی باید ضمن حفظ الزامات رسمی، انعطافپذیری، تبادل تجربیات و محرکهای انگیزشی مؤثر را تقویت کنند.
