طراحی و اعتباریابی مدل شایستگی‌های عمومی و فنی مدیران حرفه‌ای منابع انسانی در شرکت ملی نفت ایران

چکیده

هدف: هدف این پژوهش طراحی و اعتباریابی یک مدل جامع از شایستگی‌های عمومی و فنی مدیران حرفه‌ای منابع انسانی در شرکت ملی نفت ایران است. روش‌شناسی: این پژوهش با رویکرد آمیخته اکتشافی متوالی انجام شد. در مرحله کیفی، 16 نفر از خبرگان دانشگاهی و اجرایی منابع انسانی از طریق مصاحبه نیمه‌ساختاریافته و نمونه‌گیری هدفمند تا اشباع نظری مورد مطالعه قرار گرفتند و داده‌ها با تحلیل مضمون در نرم‌افزار MAXQDA تحلیل شد. بر اساس یافته‌های کیفی، ابزار پرسشنامه‌ای طراحی و روایی آن با CVR و CVI و پایایی آن با آلفای کرونباخ تأیید گردید. در مرحله کمی، داده‌های 296 مدیر و کارشناس ارشد منابع انسانی با استفاده از مدل‌سازی معادلات ساختاری مبتنی بر PLS در نرم‌افزار SmartPLS تحلیل شد. یافته‌ها: نتایج تحلیل عاملی تأییدی نشان داد مدل شامل دو سازه اصلی شایستگی‌های عمومی و فنی است. شایستگی‌های عمومی در سه بُعد فردی، میان‌فردی و سازمانی و شایستگی‌های فنی در سه بُعد مدیریت و رهبری حرفه‌ای، هوشمندی کسب‌وکار و خدمت‌گرایی منابع انسانی سازمان‌دهی شدند. ضرایب مسیر تمامی سازه‌ها معنادار و شاخص‌های برازش، پایایی و روایی همگرا و واگرا در سطح مطلوب تأیید گردیدند. نتیجه‌گیری: مدل پیشنهادی چارچوبی معتبر و بومی برای انتخاب، آموزش، ارزیابی و توسعه مدیران منابع انسانی در صنعت نفت فراهم می‌سازد و می‌تواند مبنای سیاست‌گذاری منابع انسانی در سازمان‌های بزرگ صنعتی قرار گیرد.
